Why “One-Size-Fits-All” Doesn’t Work: The Case for Individualised Support in Neurodivergence
When it comes to supporting neurodivergent individuals, a standardised approach often fails. Despite growing awareness, many workplaces, schools, and healthcare systems still implement rigid policies that do not accommodate the diverse needs of neurodivergent people. The reality is that each person experiences neurodivergence differently, with unique strengths, challenges, and co-occurring conditions that shape their daily lives.
The Problem with Standardised Approaches
Many existing support systems assume that all neurodivergent individuals require the same accommodations. However, research consistently shows that tailored support leads to better outcomes. Consider the following:
Autism and Sensory Needs – Some autistic individuals require quiet, low-stimulation environments, while others may benefit from controlled sensory input, such as weighted blankets or fidget tools. A blanket rule of “quiet spaces” does not address the full range of needs. Some are super social, some hate socialising! Some are quiet, some are loud. We are all unique even with a label on us.
ADHD and Structure – While some people with ADHD thrive with rigid schedules, others find excessive structure overwhelming. Support must be flexible, allowing individuals to adjust based on their executive functioning challenges. You should also take note that these will vary based upon other stress related factors too.
Mental Health and Neurodivergence – Standard mental health interventions do not always account for the unique ways neurodivergent individuals experience anxiety, depression, or trauma. Cognitive Behavioural Therapy (CBT), for example, may not be effective for everyone, particularly autistic individuals who process emotions differently. Personally I’m not a fan of CBT. Some of it might be useful but it isn’t a solution to the challenges we face daily. It’s a way of telling us to cope with the world around us, when actually, a few adjustments would take away the need for having to cope, making us more productive.
The Research Behind Individualised Support
Studies highlight the importance of personalised approaches:
A 2021 study found that neurodivergent employees who received personalised workplace accommodations reported 30% higher job satisfaction and productivity compared to those given standard accommodations. I can tell you from personal experience that making adjustments to anyone’s working environment, and building a culture of psychological safety means happier, more productive employees. Yes - that means higher output, and more profit. Who would have ever thought….
Research on education shows that autistic students with customised learning plans are more likely to succeed academically and socially than those in one-size-fits-all programs. This is common amongst local SEN schools where children thrive based on a wellbeing first method of learning. I’ve also seen it work well in highly supportive mainstream schools too. Unfortunately the lack of overarching Governance of our school system, means that some schools are simply still operating like they are factory farming children in the 1950’s.
